Three Take-Aways From The Innovisor Hybrid Work Study

To provide you with more information on the work we do on our research projects, we conducted an interview with Apolline, the project lead of the Holy-Grail project and the Six Change Blockers at Innovisor. In this short interview, we are bringing you behind the scenes to witness the progress we have made and to learn how you can support this path to innovative evidence-based change models.

We know that 70% of change initiatives fail. We have an idea why they fail but it is for plenty of different reasons because you always have human beings behind, and it is hard to understand exactly what is the most important thing that makes a change initiative fail.

There are so many possible reasons for anything failing and all reasoning has been subjective. The idea behind the ‘Holy Grail Project’ was to find the main drivers you must address if you want to improve your probability of succeeding with a change initiative.

In this work, we identified six change blockers that make change initiatives fail unless properly addressed, better known as the #SixChangeBlockers.

We have been working on several things. One of them is to understand exactly how the #SixChangeBlockers hinder success. We worked on many different projects over the years, so we have a lot of data from past projects. We know how these companies perform on each of the #SixChangeBlockers and we know if they succeeded with their change or not.

So, what we are doing now is building on this knowledge to how the change blockers impeded or if addressed helped the success of the change initiative in these different companies, so we can understand which are the most important ones.

More specifically, how they play into the success of the projects.

Something else we have been doing is focusing on how influence flows inside organizations. We have been looking at the 3% that influence the 90%. And what we can do with that is increase the relations in new networks and see if we change the network – removing people, adding new people in – how the influencers will change and how it will also impact the six change blockers and then the success of the change initiative.

I think, in the future, we will have an even sharper understanding of how the #SixChangeBlockers interact with each other because they are all important individually but perhaps some combinations of these factors are lethal.

For example, if you have no leadership cohesion and no leadership follow-through, maybe that kills the project instantly. But maybe if you have no leadership follow-through and another area you have a problem in is lack of commitment, maybe it’s not as traumatic as the other one.

Or maybe if you are in good shape with 5 out of the 6 change blockers, you are on a good path. So, understanding how these change blockers shape the success of a change initiative and really using all of the data we have gathered and using new techniques like Artificial Intelligence to understand how we can take the value out of all the data that we have.

I think the Innovisor community can expect some very concrete results and quantitative numbers on the importance of the #SixChangeBlockers and break through learning on what drives change success.

As our data set grows, we will be able to measure success probability of a change program and prescribe the exact interventions you need to take to improve. The accuracy of this will just be better and better – and is already very good.

With more data, we can blur out and smooth out all the trends, the exceptions, and the outliers. We have a small group, and everybody is unique but there is no trend, but if you have a lot of people then the outliers – you can just remove them for example.

So, I want to say, we need more data to improve accuracy.

The Innovisor community can help us by, for example, supporting some of our recent studies, such as on Accent & Language Bias and Hybrid Work. These studies help us collect the data we need to improve the accuracy of the model.

We started mining our data, searching for patterns and signals somewhere back in 2018 … in this work we identified what we now call the #SixChangeBlockers.

We then moved to the point where we want to able to prescribe what to do to succeed. This is what we code named the Holy Grail project.

This requires our model to be trained with sufficient change data – collected over time. Also, data that is not immediately quantifiable. This is the point we are at now. The accuracy of the model is constantly improving.

Personally, I got involved when the Holy Grail project got kickstarted.
